Beliefs play a crucial role when making decisions. A firm is composed of heterogeneous people. Thus, a manager has to face with various employees with heterogeneous beliefs. If managers and employees have different beliefs about the working environment, employees may not act as intended by their managers. This paper studies how to control an employee who disagrees with a manager about a contracting environment. We introduce the heterogeneity of the players' beliefs about the working environment into the standard single-agent LEN-setting moral hazard model. Our research found that the incentive rate and the manager's expected utility increase with the employee's optimism when the manager and the employee disagree on the working environment. However, if the employee is too optimistic and the manager is too pessimistic, the manager does not offer a contract to the employee.

This study examined the influence of conformity pressure on management control through a mathematical model analysis. In this study, conformity pressure refers to the tendency to dislike differences in effort level from others. The results suggest that whether the agent's (subordinate's) conformity pressure is desirable to the principal (supervisor) or not depends on the congruence of the performance measure (i.e., performance measures' ability to elicit consistent effort from agents with the organizational goals). When congruent performance measures are available, conformity pressure will inhibit the appropriate allocation of effort. On the other hand, when congruent performance measures are not available, then, depending on the conditions, conformity pressure can help appropriate effort allocation.

This study develops a two-period moral hazard model incorporating self-set goals and the ratchet effect, and theoretically analyzes the agent's behavior and optimal incentive design. The analysis reveals that (1) the agent's optimal effort level is a decreasing function of the ratchet effect; (2) self-set goals are always set below the baseline, but the degree of downward adjustment diminishes as the ratchet effect and explanation costs increase; and (3) the optimal incentive coefficient is influenced by both ratchet sensitivity and explanation costs. These findings provide a theoretical foundation for understanding the interaction between goal setting and incentive design in performance evaluation systems.

本研究は，主観的業績評価におけるバイアスの発生メカニズムの解明と，バイアス緩和策の提示を目的とする。主観的業績評価は客観的業績評価を補い，業績評価システム全体の有効性を向上させるというメリットがある一方で，評価にバイアスが入りこむ余地があるというデメリットがある。「評価にバイアスがかかっているかもしれない」という評判が広がると，被評価者の努力が十分に動機づけられなくなり，業績評価システムの有効性が低下してしまう。したがって，主観的業績評価の有効性を担保するために，バイアスの発生機序を明らかにし，バイアスの緩和方法を提示することには意義がある。 本研究課題では、主観的業績評価におけるバイアスの発生メカニズムならびにバイアスを抑える仕組みについての理論研究に取り組んでいる。本年度は、2つの理論的研究を実施した。いずれも、バイアスへの対処として近年注目を集めているキャリブレーション委員会（CC）に注目している。 第1の研究では、単期間のプリンシパル＝エージェント・モデルを構築し、プリンシパルが上司の評価に加えてCCを設置する条件を特定することを目的とした。このモデルでは、主観的評価が第三者に検証できない前提のもと、悪評価時に報酬の一部を破棄する「マネーバーニング」メカニズムを導入し、CCを設置することによるインセンティブ効果とコストのトレードオフを分析した。その結果、評価者間の意見不一致が適度に生じる場合、およびCCの設置コストが十分に低い場合に、CCの設置が費用対効果の観点から合理的であることを示した。 第2の研究では、被評価者が損失回避的な参照依存型選好を持つことを仮定し、同様に単期間のモデルを用いて、複数評価者が与える心理的影響と評価分布への帰結を分析した。その結果、損失回避の程度が高い場合、より厳しい評価制度（両評価者ともに高評価でなければペナルティ）が最適となりうることを示した。この制度は寛大化バイアスの抑制に効果的である一方、評価分布の分散が縮小し、中央化バイアスを助長する可能性もある。この結果は、Demere et al. (2019) らによって指摘されている、CCの導入が寛大化バイアスの緩和と中心化バイアスの強化の両面の効果をもたらすという実証的発見と整合的である。 両研究はともに、主観的評価におけるバイアスと制度設計に関する理論的理解を深めるとともに、近年実務で広く採用されているCCの効果と限界について、定量的な示唆を与えるものである。いずれの研究も、現在、英文学術誌で査読中である。 今年度は、2つの理論研究に基づく成果を英文学術誌に投稿したほか、国内外の学会および研究ワークショップにおいても研究報告を行うことができた。とくに、キャリブレーション委員会に関する制度設計の理論的分析については、参加者から有益なフィードバックを得ることができ、今後の研究の発展にもつながる手応えを得ている。以上を踏まえると、研究計画に対しておおむね順調に進展していると言える。 今後は、現在投稿中の論文について査読対応を適切に行うとともに、新たな理論研究にも着手する予定である。具体的には、主観的業績評価が複数の評価者によって逐次的に行われる場合、先行する評価（1次評価者）による評価結果が後続の評価者（2次評価者）の判断に影響を及ぼす可能性がある。このような評価の相互依存性がバイアスの形成や修正にどう関わるかについて、理論的な分析を進めていく予定である。 また、近年の実務誌（Harvard Business Review）では、キャリブレーション委員会（CC）がむしろバイアスを助長する可能性があることを示唆する報告もみられる。こうした知見をふまえ、CCの導入が評価の公正性に与える影響について、多面的な視点から理論的検討を加えたいと考えている。これらの取り組みにより、実務と学術の双方に資する制度設計のあり方を探究していく。
